Abstract

Transformasi digital dalam manajemen sumber daya manusia (HRM) semakin dipercepat dengan kehadiran artificial intelligence (AI). Namun, penggunaan AI tidak hanya sekadar menggantikan peran manusia melalui automasi, melainkan juga membuka paradigma baru berupa Human–AI Collaboration (HAC). Penelitian ini bertujuan mengeksplorasi peluang, tantangan, serta implikasi strategis dari penerapan HAC dalam praktik Digital HRM. Dengan menggunakan pendekatan kualitatif normatif-eksploratif berbasis kajian pustaka, data dikumpulkan melalui telaah literatur dari jurnal internasional bereputasi, buku akademik, serta laporan industri yang relevan. Analisis data dilakukan dengan teknik analisis isi untuk mengidentifikasi pola temuan dan membangun kerangka konseptual.

Hasil penelitian menunjukkan bahwa HAC menghadirkan berbagai peluang, termasuk peningkatan efisiensi administrasi, pengambilan keputusan berbasis data, personalisasi pengalaman karyawan, serta penguatan strategi pengelolaan talenta. Namun demikian, implementasi HAC juga menghadapi tantangan serius, seperti risiko bias algoritmik, isu privasi data, keterbatasan transparansi sistem, resistensi budaya organisasi, hingga ketidakjelasan regulasi. Penelitian ini menawarkan model konseptual yang menekankan keseimbangan antara tiga dimensi utama: teknologi, manusia, dan organisasi. Model ini menempatkan AI sebagai pendukung keputusan, sementara manusia tetap menjadi aktor sentral yang memberikan arahan etis, sosial, dan strategis. Implikasi dari penelitian ini adalah perlunya reposisi fungsi HR sebagai mitra strategis dalam tata kelola AI, serta urgensi program reskilling dan upskilling bagi karyawan. Dengan manajemen yang tepat, HAC berpotensi menjadikan HRM lebih produktif, etis, inklusif, dan berkelanjutan.
